Release a farm pig into the wild, and it becomes almost unrecognizable in weeks.

Its body grows leaner. Its coat becomes coarser. Its tusks become more prominent. It becomes alert to every sound.

Life becomes much harder.

But the pig rises to the challenge.

It didn't acquire new genes.

It acquired responsibility for its own survival.

Biologists call this feralization.

For humans, this transformation is called independence.

Independence is not merely having skills or living without assistance.

It begins when you understand:

My survival is my responsibility.

That realization changes you.

You become more vigilant because the consequences are now real.

You stop playing identity theater because appearances don’t make payroll.

You think further ahead because someone must still be there after the enthusiasm wears off.

And when other people’s survival depends on you, independence matures into stewardship.

Some acquire it through entrepreneurship. Others through combat, immigration, parenthood, crisis, or years of carrying an institution.

The path differs. The transformation is the same.

Responsibility changes how you see the world, and how you work.

Traditionally, companies hired people for their labor: their time, skills, and ability to execute.

AI is accelerating ex*****on.

But responsibility remains scarce.

The people who create the most value will increasingly be those who can recognize what matters, take ownership of an outcome, and carry its consequences.

So when hiring, I would ask:

Has this person ever been responsible for an outcome they could not delegate?

Somewhere out there, an algorithm decided Bob was ready to get married, found someone who matched his profile, and nudged the whole thing forward. Nobody had to ask how Bob felt about it, because the system wasn't optimizing for feelings. It was optimizing for a match.

Hiring is quietly running the same experiment.

Swap the ring for a résumé, and the mechanics are identical.

But an application is more than a résumé. It’s a signal of authentic intent.

When applying becomes automatic, that authenticity disappears.

An application no longer means:

“I want this job.”

It means:

“An algorithm thought I might.”

That's the temptation Talroo is resisting.

We don't measure success by application volume alone. We ask whether the people applying genuinely intend to pursue the opportunity.

Choctaw Nation of Oklahoma partnered with Talroo and achieved a 2:1 interview-to-hire ratio.

As one of the largest employers in Oklahoma, Choctaw Nation of Oklahoma needs more than recruiting technology. It needs a partner invested in its success.

Talroo delivered both.

But their number one comment was not about our technology.

It was about our people.

"A KPI is like a speedometer. People try to make the car go faster by pushing the needle with a finger."

That is the analogy I use with Talroo's managers. It makes Goodhart’s law concrete: once a measurement becomes the target, people optimize the measurement instead of the result.

The answer isn’t to remove KPIs. That would be like removing the speedometer.

The answer is to avoid attaching too much incentive to any single number.

A KPI should inform judgment, not replace it.

In talent acquisition, the clearest example is cost-per-hire. Using it as the ultimate measure of hiring success distorts strategy and damages outcomes.

I recently spoke with a trucking company that loses about $1,500 every single day a truck sits idle. Yet its TA leaders are being asked to cut cost-per-hire from $2,000 to $1,000.

The company celebrates saving $1,000 on recruiting while an unfilled seat burns $1,500 every day.

Filling the role just one day faster creates more value than the recruiting savings.

For many frontline employers:

Cost-per-hire is already down to roughly one day of payroll. Squeezing it to half a day saves almost nothing.

Losing a new hire, however, means weeks of lost productivity, another recruiting cycle, extra training costs, and team disruption.

Improving retention by even 10% creates far more value than shaving a few dollars off cost-per-hire.

And that math still leaves out what a great hire adds over time to customer service and reputation.

An offer is one of the clearest expressions of freedom in a business context.

A job offer.
An admission offer.
A real estate offer.
A business offer.

An offer is not a command.
It is not coercion.
It is not an identity-based obligation.

It simply says: here is what I am willing to give, here is what I am asking in return, and you are free to accept or decline.
