When my dad died back in 2019, I went back to work 5 days later per bereavement policy as if my brain wasn't full of cotton balls and sadness. I thought I was hiding it well, and clearly I was not. Before long my performance became the topic of a very awkward conversation with my boss.

I have since sat on both sides of that desk. I've written employment policy around performance improvement plans, and I've been the manager who had to deliver one. Here is what I know: when a neurodivergent person hears "I need to talk to you about your performance," fight or flight takes over, and almost nothing said after that sentence actually lands.

So I wrote down what I wish someone had handed me back then. What to do in in the immediate aftermath, which is mostly breathe, make no promises, and ask for a day to reflect. What to do in the twenty-four hours after, which is write down exactly what was said and nothing extra because our brains want to catastrophize. And what to have in writing long before anyone schedules that meeting, because accommodations that live in a the brief onboarding conversation don't exist when it counts.

A PIP is hard, but it is survivable. It is a plan with a window, and you deserve to work it from a place of strength, not panic, and a heaping of grace.

Jack's car needed an oil change. It had needed one the month before, too.

He is 25. He has a job, a diagnosis, a written report, and a folder of referrals somewhere in his room. None of it helps on the morning the wrench light comes on and his brain files it under "later."

If you love someone neurodivergent, you know that morning. It is not the crisis. It is not the diagnosis. It is Tuesday.

Here is what I have learned building NixIt. Almost every support we have points at the two ends of the story: the diagnosis at the beginning and the crisis at the end. The years in between, where people actually live, get almost nothing. At eighteen the IEP ends, the counselor is gone, and what remains is a family coordinating a dozen apps and five to fifteen professionals who have never spoken to each other.

This year 4,589 autistic adults were asked what kind of support would actually help. Crisis apps ranked last. Tools built for how their brains actually work, connected to people who understand, ranked first.

Nearly five thousand people said: stop building for the emergency. Build for the day.

So we did. Jack's oil got changed. Nobody lectured him. A text showed up on the right morning with the next small step and nothing else.
