A Tale of Two Cities: Lessons for High-Volume Hiring
Imagine two cities... the first is a city that just kind of “happened.” The second city was meticulously planned from the ground up. Both cities may function, but the planned community thrives because it was designed with its residents in mind, ensuring long-term livability and adaptability.

This tale of two cities is strikingly similar to the story of hiring in many organizations today. Gallup reported that the employee turnover rate in the U.S. job market is the highest it has been since 2015. Nearly 1 in 2 employees are open to or considering leaving their current company (https://hubs.li/Q02LPQQm0).

The authors surveyed how employees decide to exit and found that "employees often make exit decisions without proactive communication. Thirty-six percent of voluntary leavers report that they did not talk to anyone before they made the decision to resign." This is a very alarming number. The authors urge that "if managers want to prevent employee turnover, they cannot wait for employees to express their intentions to leave. The manager is responsible for initiating the right conversations before their employees make the decision to leave their jobs." They suggest that companies have regular conversations with their employees about job satisfaction, job performance, career paths, and what changes could be made to reduce attrition.

One way to facilitate these conversations is through regular employee surveys. You can start the survey process even before someone is hired, and then continue at 30-day, 60-day, and 90-day intervals when the likelihood of turnover is statistically highest. Continuing at regular intervals allows you to monitor employee engagement (for both new and long-standing hires) and assess the risk of turnover.

Gallup recently published the latest turnover measurement, and the findings were staggering.

In their article, "42% of Employee Turnover Is Preventable but Often Ignored" (https://hubs.li/Q02LPPXh0), the authors, Corey Tatel, Ph.D. and Ben Wigert, Ph.D. found that self-reported employee turnover risk is at its highest point since 2015, and one in two U.S. employees are open to leaving their organization. They argued organizations must intervene.

On the other hand, Bryan Adams, writing for the Harvard Business Review, suggested companies need to normalize healthy turnover (https://hubs.li/Q02LPsk40), highlighting the benefits of intentional attrition, such as driving higher team performance, raising standards, and improving engagement and company culture.

Is there such a thing as healthy turnover? Most consider turnover a negative and treat it as such, given its immediate impact on operations and the cost of refilling the position. So, should organizations act upon the increasing turnover rate? Could you imagine 50% of your employees or co-workers considering leaving?

There are different ways to reduce attrition, as the Gullup authors suggested. Our recommendation is focus on hiring. Hiring is not often considered a solution for reducing turnover since there are many scapegoats post-hire. However, if you can find the right candidate for the right job, their likelihood of staying increases tremendously.
